The challenge

Readying the next generation of leaders

The organisation had identified 19 leaders across functions as its India high potentials and future high potentials, talent whose readiness was critical to its succession pipeline.

It wanted development grounded in each leader’s own data, not a generic curriculum, delivered within a single six-month window.

The diagnosis
  • 360° assessment on a 32-item instrument across Strategic Thinking, Influence, People Connect and Execution
  • Rated by self, peers, seniors and team members, for all 19 leaders on the same timeline
  • Individual reports shared with each leader, typically within two weeks
  • One-to-one debrief turning each leader’s gaps into a personal coaching action plan
What the data revealed

Shared gaps in strategy and execution, with a strong relational base

Aggregating the gap areas from the completed 360° reports gave a clear, evidence-based read on where coaching effort should concentrate.

53% of leaders

Execution

“Leading & Supervising” was a top-three gap for 8 of 15 completed reports.

Up to 53% of leaders

Strategic Thinking

“Formulating Strategies & Concepts” (53%) and “Entrepreneurial & Commercial Thinking” (47%) made strategy a genuinely shared theme.

0% flagged

People Connect

No leader had a top gap in this cluster, so coaching time went where the data pointed instead.

The solution

Individual coaching and group training, both driven by the same diagnosis

One-to-one

Dedicated coach per leader

Each leader was matched with one coach from a ten-strong pool for the full engagement: 10 sessions of 90 minutes, plus need-based telephonic consultation up to four weeks after the final session.

Group

Training on shared gaps

Group sessions focused on the gap clusters most common across the group. Two parallel batches kept sessions to a workable size within the same six months.

Tracking

Real-time coaching dashboard

An online dashboard tracked goals, milestones, actions, session insights and scheduling for every leader, visible to the leader and coach throughout.

The coaching model

Four stages, applied to each leader’s own gaps

Stakeholder debriefing and sponsor interviews set objectives at the start. Milestone reports after sessions 5 and 8, and a Success Presentation at close, gave both the leader and the organisation an evidence-based view of progress.

  • Establish relationship: chemistry session, goals, confidentiality, 360° review
  • Coaching sessions: every 2–3 weeks, virtual and in-person
  • Between sessions: trialling new approaches and aligning with line managers
  • Evaluation & close: 360° benchmark reassessment, ROI assessment and forward plan
